This requires making a distribution where DSL is incorporated into the virtual disk file (*.vmdk) , not an .iso + vmx.
I have been trying for weeks to do this myself, using QEMU, fdisk and various VM tools but it is beyond me.
Still using the image mentioned above, and for those with a simple winmodem the only practical method, but would really like to use the newer versions.

Grab the "OS.zip" on this page, contains a blank .vmdk file, the virtual disk.

Start DSL as a VMWare image using the iso and choose Install to Harddrive.
Nominate /dev/hda as the partition and it will install to the vmdk, this 12mb file suddenly expands to 250mb.
Now you don't need the iso, and changes are saved to the virtual disk.
